RELACIONES ENTRE REMUNERACIÓN, MOTIVACIÓN Y DESEMPEÑO INDIVIDUAL

El objetivo de este artículo es investigar las relaciones entre la remuneración variable, la motivación intrínseca y extrínseca y el desempeño individual. Aunque las organizaciones adoptan la remuneración variable como un factor motivador e influyente para mejorar el desempeño, las relaciones entre remuneración, motivación y desempeño no son tan triviales como parecen. El estudio está justificado porque la teoría del efecto de desplazamiento establece que la motivación extrínseca puede reducir la motivación intrínseca. El estudio también innova y contribuye a la literatura académica y práctica al centrarse en el desempeño individual y abordar los constructos en los análisis de forma conjunta. La recolección de datos se realizó a través de una encuesta a 122 encuestados y las relaciones entre los constructos se analizaron mediante la técnica de modelado de ecuaciones estructurales (SEM). Los resultados mostraron que la remuneración variable no tiene influencia en el desempeño individual ni en la motivación intrínseca, sin embargo, tiene un impacto positivo significativo en la motivación extrínseca. La motivación intrínseca influye positivamente en el rendimiento individual, pero no ocurre lo mismo con la motivación extrínseca. Los resultados son útiles para los profesionales que participan en el proceso de diseño del sistema de incentivos organizacional.
